İçsel ve Dışsal Motivasyon Araçlarının Örgütsel Bağlılığa Etkisi: Turizm Sektöründe Bir Araştırma

Abstract:

Araştırmanın amacı insani ilişkilerin yoğun olduğu turizm sektöründe çalışanların içsel ve dışsal motivasyonlarının, örgütsel bağlılığın alt boyutları olan duygusal, devamlılık ve normatif bağlılıkları ile ilişkisini belirlemektir. Araştırma 5’li likert tipi anket yoluyla yapılmıştır. Turizm sektöründe çalışan 116 kişiye uygulanan ankette, daha önceden geliştirilmiş olan içsel ve dışsal motivasyon ölçeği ile örgütsel bağlılık ölçeği kullanılmıştır. Hipotezlerin test edilmesi için çoklu regresyon analizi yapılmıştır. Bağımsız değişkenler olarak alınan içsel ve dışsal motivasyonun, bağımlı değişkenler olan duygusal bağlılık, devamlılık bağlılığı ve normatif bağlılığa pozitif yönlü etkisini anlamaya yönelik hipotezlerin test edilmesi sonucu, iş motivasyonu olarak tabir edilen içsel ve dışsal motivasyon unsurlarının, genel kapsamında örgütsel bağlılığı pozitif yönlü etkilediği sonucuna ulaşılmıştır. Ayrıca örgütsel bağlılığın alt boyutlarına olan etkilerinde ise, içsel ve dışsal motivasyonun duygusal bağlılığa pozitif yönlü katkı sağladığı; sadece dışsal motivasyonun devamlılık bağlılığı ve normatif bağlılığa pozitif yönlü etki ettiği tespit edilmiştir.

The Impact of Internal and External Motivation Instruments on Organizational Liability: A Research in the Tourism Sector

Abstract:

The purpose of the study is to determine the relationship between the internal and external motivations of the workers in the tourism sector where human relationships are intense, and their emotional, continuity and normative commitments, which are the underdimensions of organizational commitment. The study was conducted through the 5-type liquid survey. The survey of 116 people working in the tourism sector used the scale of organizational commitment with the internal and external motivation scale that has been previously developed. Multiple regression analysis has been performed to test the hypotheses. As a result of the testing of the hypotheses aimed at understanding the positive effects of internal and external motivation taken as independent variables, emotional commitment, continuity commitment and normative commitment as dependent variables, the conclusion was that the internal and external motivation elements assigned as work motivation have a positive impact on organizational commitment in general. In its effects on the lower dimensions of organizational commitment, it has also been found that internal and external motivation contributes positively to emotional commitment; only external motivation has a positive impact on continuity commitment and normative commitment.

The purpose of the research is to determine the relationship between the intrinsic and extrinsic motivations of the employees in the tourism sector, where human relations are intense with their affective, continuance and normative commitments, which are the sub-dimensions of organizational commitment. The research was carried out through a 5-point Likert-type questionnaire which obtained from 116 people working in the tourism sector. Model measured with previously developed intrinsic and extrinsic motivation scales and also organization commitment scale. We used multiple regression analysis for testing hypotheses. Testing results of the hypotheses of independent variables which are intrinsic and extrinsic motivation effect on dependent variables which are affective commitment, continuance commitment and normative commitment show that the intrinsic and extrinsic motivation factors, which are defined as business motivation, affect the organizational commitment positively. Furthermore, results show that intrinsic and extrinsic motivation affect positively the affective commitment; it is found that only extrinsic motivation has a positive effect on continuance commitment and normative commitment.
