İşe Gömülmüşlük Algısının Örgütsel Sosyalleşmenin Sinizm Üzerindeki Etkisinde Aracı Rolü

 Bu çalışmada, örgütsel sosyalleşmenin sinizm üzerinde etkisinde, işe gömülmüşlüğün aracı etkisi sorgulanmaktadır. Örgütsel sosyalleşme, yeni çalışanların örgütte yerini alabilmesi için gerekli davranış ve tutumları öğrendikleri, kendini örgütle uyumlaştırdıkları bir süreçtir. Örgütsel sosyalleşmenin çalışan ve örgüt arasında kuracağı bağın, işe gömülmüşlük algısını ortaya çıkartabileceği, sinizm algısını azaltabileceği düşünülmektedir. İşe gömülmüşlük, çalışanın ekonomik, sosyal ve psikolojik kazanımlarını değerlendirerek, daha iyi iş fırsatlarına rağmen mevcut işinde, daha yüksek performans gayreti içine girerek çalışmaya devam etmesini ifade etmektedir. Sinizm ise, çalışanın örgütle kurduğu bağın zedelenerek, örgütüne duyduğu güvenin azalmasıdır. İstanbul’da hızlı tüketim ürünleri sektörünün öncülerinden olan firmanın genel merkezinde 250 çalışan üzerinde uygulanan anket sonuçlarına göre, işe gömülmüşlüğün kısmi aracılık etkisinin olduğu çalışmada, örgütsel sosyalleşmenin sinizm duygularını azalttığı görülmektedir.

Abstract:

In this study, the influence of organizational socialization on cynism, the instrumental impact of employedness is questioned. Organizational socialization is a process in which new employees learn the behaviors and attitudes necessary to take their place in the organization, and harmonize themselves with the organization. It is believed that the link that the organizational socialization will establish between the worker and the organization can reveal the perception of engraving in the work, and reduce the perception of sinism. Employment deprives the employee’s economic, social and psychological achievements, and, despite better job opportunities, continues to work in the current job, with a higher performance effort. The synthesis is that the association that the employee establishes with the organization is reduced by the confidence he feels in the organization. According to the survey results applied to over 250 employees in the company’s headquarters, which is a pioneer in the fast consumer products industry in Istanbul, the study shows that partly mediation effect of employment is reduced by organizational socialization.
