Örgütsel Destek, Örgütsel Özdeşleşme ve İşe Yabancılaşma Arasındaki Yapısal İlişkiler

Örgütsel destek algısı, öğretmenlerin tutum ve davranışları üzerinde olumlu etkilere sahip önemli bir faktördür. Bu araştırmada; algılanan örgütsel destek ile öğretmenlerin örgütsel özdeşleşme ve işe yabancılaşma düzeyleri arasındaki ilişkinin tespit edilmesi amaçlanmıştır. Çalışma, nicel araştırma desenlerinden ilişkisel tarama modelinde tasarlanmıştır. Araştırmanın örneklemi; Osmaniye ilinde bulunan ilkokul, ortaokul ve liselerde görev yapmakta olan öğretmenler arasından küme örnekleme yöntemiyle tesadüfi olarak seçilmiş 35 okuldaki 231 öğretmenden oluşmaktadır. Araştırmanın veri seti; Algılanan Örgütsel Destek Ölçeği, Örgütsel Özdeşleşme Ölçeği ve İşe Yabancılaşma Ölçeği yardımıyla elde edilmiştir. Ölçüm modeli, değişkenlerin birbiriyle istatistiki olarak anlamlı ilişkilere sahip olduğunu göstermektedir. Yapısal eşitlik modellemesi sonuçları; algılanan örgütsel desteğin, öğretmenlerin örgütsel özdeşleşme düzeyi üzerinde istatistiki açıdan anlamlı ve negatif etkisi olduğunu göstermektedir. Algılanan örgütsel destek; öğretmenlerin işe yabancılaşma düzeylerini, örgütsel özdeşleşmenin tam aracılık etkisiyle negatif olarak etkilemektedir. Araştırma sonuçları esas alındığında; öğretmenlerin tutum ve davranışları üzerinde olumlu etki bırakabilmek için örgütsel destek algılarını güçlendirmeye yönelik uygulamalarda bulunulması gerekmektedir.

Abstract:

Organizational support perception is an important factor that has a positive impact on teachers’ attitudes and behaviors. This study aims to identify the relationship between the recognized organizational support and the levels of organizational identification of teachers and foreignization to work. The study is designed in the relative scanning model from quantum research patterns. The sample of the study consists of 231 teachers in 35 schools randomly selected by the method of gump sample from the teachers who are in the primary, secondary and high school in Osmaniye province. The data set of the study was obtained with the help of the detected Organizational Support Scale, the Organizational Identification Scale and the Employment Extraterrestrial Scale. The measurement model indicates that the variables have statistically meaningful relationships with each other. The results of structural equality modeling show that the organizational support perceived has a statistically meaningful and negative impact on the level of organizational identity of teachers. The organizational support that is perceived negatively affects the levels of foreignization of teachers to work, with the full mediation effect of organizational identification. Based on the results of the research, practices to strengthen the organizational support perceptions should be carried out in order to have a positive impact on teachers’ attitudes and behaviors.

The perception of organizational support is an important factor that has positive effects on teachers’ attitudes and behaviors. The purpose of this research is to ascertain the relationship between perceived organizational support and teachers’ level of organizational identification and work alienation. This study was designed by relational model, which is one of the quantitative methods. The sample comprises of 231 teachers that were randomly selected with cluster sampling method from 35 schools in Osmaniye city during 2019-2020 academic year. Dataset of the survey was gathered via Organizational Support Scale, Organizational Identification Scale and Work Alienation Scale. The measurement model indicates that study variables have statistically significant relationships with each other. The results of structural equation modeling reveal that perceived organizational support has a statistically significant and negative impact on teachers’ level of organizational identification. Perceived organizational support negatively affects teachers’ level of work alienation through the full mediation effect of organizational identification. Based on the consequences of this research, in order to be able to leave a positive impression on teachers’ attitudes and behaviors, applications towards strengthening to their perceptions of organizational support are needed.
