Cam Tavan Sendromunun Bankacılık Sektöründe Çalışan Kadınlarda İşten Ayrılma Niyetine Etkileri

İşletmelerde kadın çalışanların bilgi çağında sahip oldukları niteliklere rağmen, yönetim kademelerinde üstlere çıkmalarına engel olan nedenlerden bir tanesi de cam tavan sendromudur. Kariyer planları çerçevesinde işgörenlerin karşılaşacakları sorunların başında gelen cam tavan sendromu, özellikle kadın çalışanların önünde görünmeyen engel olarak da ifade edilmektedir. Yetenekli çalışanların kariyer yollarında düzenli ve planlandığı şekilde ilerlemeleri örgütsel amaçlara ulaşma adına oldukça önemlidir. Stratejik açıdan önemli bir kaynak olan ve insan kaynağı içerisinde yer alan yetenekli kadın işgörenlerin, elde tutulması yani işten ayrılma niyetinin azaltılması önem arz etmektedir. Bu kapsamda bakıldığında çalışmanın amacı, bankacılık sektöründe cam tavan algısının olup olmadığı ve bu durumun işten ayrılma niyetini nasıl etkilediğini araştırmaktır. Araştırma elde edilen verilerin SPSS 21.0 da analiz edilmesi ile hem cam tavan sendromun algısının varlığı hem de cam tavan sendromunun işten ayrılma niyeti üzerinde pozitif ve anlamlı etkisinin olduğu sonucuna ulaşılmıştır. Bu sonuçlar, bankacılık sektöründe kadın çalışanlar üzerinde bir kariyer engelinin (cam tavan) algısı varlığını bunun neticesinde de işten ayrılma niyetinin yüksek seviyelerde olduğunu göstermektedir. Başarılı örgütlerde ilk hedef bu algıyı yıkmak olmalıdır. Kariyer planlaması çerçevesinde cam tavan algısı bireylerde motivasyon düşüklüğü, örgütsel bağlılıkta azalma, işten ayrılma niyetinin artması gibi etkiler ortaya koyarken örgütsel başarının düşmesine sebebiyet vermektedir. Dolayısıyla cam tavan sendromunu ortadan kaldıracak faaliyetler ve ya bu algıyı azaltacak faaliyetler ile örgütsel başarıya ulaşmak daha kolay olacaktır.

The Effects of Glass Roof Syndrome on the Desire to Leave a Job in Women Working in the Banking Sector

Despite the qualities that women employees in have in the knowledge age, one of the reasons that prevent them from rising up in their management stages is the glass roof syndrome. In the framework of career plans, the glass roof syndrome is also expressed as an invisible obstacle in front of workers, especially women. The progress of talented employees on their career routes is very important to their organizational goals in a regular and planned manner. It is important for talented women employers, which are a strategically important source and are in human resources, to be retained, to reduce the intention of leaving the job. In this context, the purpose of the study is to investigate whether there is a glass roof perception in the banking sector and how this situation affects the intention to leave the job. With the analysis of the data obtained in SPSS 21.0 the study found that both the presence of the perception of the glass roof syndrome and the positive and meaningful effect of the glass roof syndrome on the intention of leaving work. These findings show that the presence of a career obstacle (cam roof) perception on female employees in the banking sector, as a result, is the intention of leaving the job at high levels. In successful organizations, the first goal should be to destroy this perception. In the framework of career planning, the glass roof perception causes a decrease in organizational success while showing effects such as low motivation in individuals, reduced organizational commitment, increased intention to leave the job. Thus, it will be easier to organizational success with activities that will eliminate the glass roof syndrome or activities that will reduce this perception.

Glass ceiling syndrome is one of the reasons that prevent female employees from taking the top positions in management, despite their qualifications in the information age. Glass ceiling syndrome, which is one of the most important problems that employees will face within the framework of their career plans, is also expressed as an invisible barrier in front of female employees. The regular and planned progress of talented employees on their career paths is crucial to achieving organizational goals. It is important to keep the talented female employees and reduce their the intention to quit job, who are strategically important sources within the human resources. In this context, the aim of the study is to investigate whether there is a perception of glass ceiling in the banking sector and how this affects the intention to leave. The data obtained from the study were analyzed in SPSS 21.0 and it was concluded that both the glass ceiling syndrome existed and there was a positive and significant effect on the perception of glass ceiling syndrome and intention to quit job.These results show that there is a perception of a career obstacle (glass ceiling) on female employees in the banking sector and as a result, the intention to quit is high. The first goal in successful organizations should be to break this perception. Within the framework of career planning, the perception of glass ceiling shows effects such as low motivation, decreased organizational commitment, increased intention to quit, and leads to a decrease in organizational success. Therefore, it will be easier to achieve organizational success through activities that eliminate the glass ceiling syndrome or activities that reduce this perception
