Sağlık Hizmetlerinde Liderlik Davranışlarının Örgütsel Bağlılığa Etkisi: Bir Meta-Analiz Çalışması

Sağlık kuruluşları amaçlarını örgütsel bağlılığı yüksek olan işgörenler sayesinde gerçekleştirir. Sağlık kuruluşlarında işgörenlerin örgütsel bağlılığını etkileyen temel faktörlerden birisi de, yöneticilerin sergiledikleri liderlik davranışlarıdır. Bu nedenle sağlık kurumları yöneticileri birlikte çalıştıkları işgörenlerin örgüte bağlılığını sağlamak zorundadır.  Bu çalışmanın amacı sağlık hizmetlerinde liderlik davranışlarının örgütsel bağlılığa etkisinin meta analiz ile tespit edilmesidir. Bu kapsamda sağlık sektöründe liderlik davranışları ile örgütsel bağlılık arasındaki ilişkiyi inceleyen ve meta analiz için gerekli olan verileri sağlayan 24 çalışmanın meta analizi yapılmıştır. Araştırmada sonuçları meta analiz programı kullanılarak elde edilmiştir. Rastgele etkiler modelinde yürütülen araştırmada sağlık hizmetlerinde liderlik ve örgütsel bağlılık etki büyüklüğünün 0.35 (G.A; 0.26-0 .45; p<0.05 ) değeri ile orta düzeyde ve pozitif yönlü olduğu ve istatiksel olarak anlamlı olduğu tespit edilmiştir. Bu araştırma kapsamında incelenen çalışmaların yayın türünün makale ya da tez olma durumunun moderatör rol oynamadığı saptanmıştır (Qb = 4.60;  p>0,05). Sonuç olarak sağlık hizmetlerinde sağlık yöneticilerinin sergilemiş oldukları liderlik davranışlarının iş görenlerin örgütsel bağlılığına etki etmektedir.

The Impact of Leadership Behaviors in Health Services on Organizational Responsibility: A Meta-Analysis Study

Abstract:

Health organizations fulfill their objectives thanks to employers with a high organizational commitment. One of the key factors affecting the organizational commitment of employees in health organizations is the leadership behavior that managers show. Therefore, health institutions managers must ensure the commitment of the workers they work together in the organization.  The aim of this study is to identify the impact of leadership behaviors in healthcare on organizational commitment by meta analysis. In this context, a meta-analysis of 24 studies in the health sector examined the relationship between leadership behaviors and organizational commitment and provided the data necessary for meta-analysis. The results of the study were obtained using the meta-analysis program. The study conducted in the random effects model found that the size of the leadership and organizational commitment effect in health services was medium and positive and statistically meaningful with the value of 0.35 (G.A; 0.26-0 .45; p<0.05). This study found that the status of the type of publication of the studies studied as a article or thesis did not play a moderator role (Qb = 4.60; p> 0.05). As a result, the leadership behaviors that health managers show in health care services influence the organizational commitment of employers.

One of the main factors affecting the organizational commitment of health care providers is the leadership behaviors exhibited by the managers. For this reason, health care providers have to provide the organizational commitment of the employees they work with. The aim of this study is to determine the effect of leadership behaviors in health care services on organizational commitment through meta-analysis. In this context, a meta-analysis of 24 studies was conducted that did not examine the relationship between leadership behaviors and organizational commitment in the health sector and provided the data required for meta-analysis. The results of the research were obtained using a meta-analysis program. In the study conducted in the random effects model, leadership and organizational commitment in health services were found to be moderate and positive with a value of 0.35 (G.A; 0.26-0.45; p<0.05) and it was found to be statistically significant. It was determined that the studies examined within the scope of this research did not act as moderator in terms of article or thesis (Qb=4.60, p>0.05). As a result, the leadership behaviors of health care managers in health care services have an effect on the organizational commitment of those who work.
