Bu çalışma, ilk ve ortaokullarda okullarında dağıtımcı liderliğin örgütsel stres üzerine ilişkisini araştırmak amacıyla karma desende tasarlanmıştır. Araştırmanın nicel çalışma grubu Adıyaman ilindeki ilk ve ortaokullarda görev yapan 7003 öğretmen arasından seçilen 660 öğretmenden oluşmaktadır. Araştırmanın nitel çalışma grubunda ise 14 öğretmen oluşturmaktadır. Verilerin toplanmasında “Dağıtımcı liderlik envanteri” ve “örgütsel stres kaynağı ölçeği” ile yarı yapılandırılmış görüşme formu kullanılmıştır. Dağıtımcı liderlik ile örgütsel stres arasındaki ilişkiyi belirlemek amacıyla da korelasyon analizi yapılmıştır. Nitel verilerin analizinde ise betimsel ve içerik analizi tekniği kullanılmıştır. Araştırmanın bulgularına göre araştırmaya katılan öğretmenlerin algılarına göre, okul müdürlerinin dağıtımcı liderlik davranışlarını yüksek düzeyde gösterdikleri sonucuna ulaşılmıştır. İlk ve ortaokulda görev yapan öğretmenlerin algılarına göre öğretmenlerin orta düzey stres yaşadıkları sonucuna ulaşılmıştır. Ölçeğin rol yapısı alt boyutu dışında diğer alt boyutlarda orta düzey bulunurken rol yapısı alt boyutunda ise az düzeyde stres yaşadıkları sonucuna ulaşılmıştır. Dağıtımcı liderlik algıları ile örgütsel stres algısı arasında düşük düzeyde negatif yönde anlamlı bir ilişki elde edilmiştir. Araştırmanın nitel bulguları analiz edildiğinde görev yapısı boyutunda proje görevlerinin zorunlu tutulması, ücretin yetersiz olması yetke boyutunda karar alma sürecinde istişarenin olmaması ve adam kayırmacılık üretim boyutunda ise dedikodu yapılması, kümeleşme boyutunda müdürün olumsuz tutum ve davranışları rol yapısı boyutunda ise rol çatışması kültürel yapı boyutunda ise görüş farklılığı ve moral bozukluğu alt temalarında öğretmenlerin stres yaşadıkları görülmektedir.
This study was developed in mixed design to investigate the relationship between distributed leadership and organizational stress in primary and secondary schools. The quantitative study group of the research is composed of 660 teachers who were selected among 7003 teachers working in primary and secondary schools in Adıyaman province. The qualitative population of the study consisted of 14 teachers. " Distributed Leadership Inventory", "Organizational Stress Sources Scale" and semi-structured interview forms were employed to collect the data. Correlation analysis was used to determine the correlation between distributed leadership and organizational stress. Descriptive and content analysis methods were applied to analyze the qualitative data. The findings of the study revealed that, according to the perceptions of the teachers participating in the study, school principals demonstrated high levels of distributed leadership behaviors. According to the perceptions of primary and secondary school teachers, it is found that teachers experience moderate stress. The results indicated that they experienced a moderate level of stress in all sub-dimensions except the role structure sub-dimension of the scale, while they experienced a low level of stress in the role structure sub-dimension. A low level negative significant relationship was observed between perceptions of distributed leadership and perceptions of organizational stress. Analyzing the qualitative findings of the study, it is revealed that teachers experience stress in the following sub-themes: the mandatory project tasks and insufficient salary in the task structure dimension; lack of consultation in the decision-making process and nepotism in the authority dimension; gossiping in the production dimension; negative attitudes and behaviors of the principal in the clustering dimension; role conflict in the role structure dimension; and diversity of views and demoralization in the cultural structure dimension.
