Psikolojik Sermayenin Örgütsel Bağlılık ve İş Tatmini Tutumları Üzerine Etkisi: Bosnalı Öğretmenler Üzerine Bir Araştırma

Çalışanların gelişimsel pozitif psikolojik durumunu ifade eden psikolojik sermaye, son yıllarda örgütsel araştırmalar tarafından üzerinde önemle durulan bir konu haline gelmiştir. Örgütler arzulanan çıktılar sağlaması nedeniyle psikolojik sermayelerini geliştirmeye, kendilerine özgü hale getirmeye çalışmaktadırlar. Bu kapsamda araştırmanın amacı, örgütler için arzulanan çıktılar arasında olan çalışanların örgütsel bağlılık ve iş tatmini tutumları üzerine örgütsel psikolojik sermayenin alt boyutları olan umut, iyimserlik, öz yeterlilik ve psikolojik dayanıklılığın etkisinin test edilmesidir. Bu maksatla Bosna’da görev yapan 215 Bosnalı Öğretmenden anket tekniği ile elde edilen veriler yapısal eşitlik modeli ile analiz edilmiştir. Analiz sonucunda örgütsel psikolojik sermayenin sadece iyimserlik alt boyutunun iş tatmini ve örgütsel bağlılık üzerinde olumlu etkilerinin olduğu bulgusuna ulaşılmış ve sonuçlar literatür ışığında tartışılmıştır.

Abstract:

Psychological Capital, defined as individual’s developmental and positive psychological states, has become popular subject of organizational studies recently. Organizations have been working to improve their psychological capital and to make it unique since this helps them to produce desired outputs. In this respect, the purpose of this study is to test the effects of hope, optimism, selfefficacy and resilience sub dimensions of organizational physiological capital on the attitudes of organizational commitment and job satisfaction of the workers. The survey method was used with using a questionnaire. Data were collected from 215 Bosnian Teachers working in Bosnia and analyzed via structural equation modeling. Results of the analysis revealed that only optimism had positive effects on organizational commitment and job satisfaction. All these results were discussed in the light of the findings in the literature.
