Gizil değişkenler arasındaki ilişkilerin araştırılması, her disiplinde gelecekteki araştırmalar için bir temel teşkil etmektedir. Psikolojik sermaye, öznel kariyer başarısı ile örgütsel destek algısı kavramları da bu kapsamda örgütsel davranış literatüründe incelenmesi gereken önemli gizil değişkenlerdir. Örgütsel davranış literatüründe üç gizil değişken arasındaki ilişkinin durumu ile yapılan inceleme neticesinde, gizil değişkenlerin aralarında ilişkilerin karşılıklı (ikili) olarak incelendiği bazı çalışmaların yapıldığı, ancak üç değişken arasında nasıl bir ilişkinin olduğuna dair herhangi bir araştırmanın yapılmadığı tespit edilmiştir. Bu nedenle yapılan çalışmada, psikolojik sermaye (PS) ile öznel kariyer başarısı (ÖKB) arasındaki ilişkide örgütsel desteğin (ÖD) aracılık rolünün olup olmadığı araştırılmıştır. Söz konusu gizil değişkenler ile ilgili veriler, üç adet ölçek ile toplanmış ve ölçeklerin güvenilirliği doğrulayıcı faktör analizi ile kontrol edilmiştir. Müteakiben, kurulan modelin test edilmesinde hiyerarşik regresyon modeli kullanılmıştır. Analizlerde verilerin toplanması amacıyla anketler döküm sanayinde görev yapan 177 çalışana uygulanmıştır. Çalışmanın sonunda PS, ÖKB ve ÖD değişkenleri arasındaki ilişkilerin anlamlı olduğu ve PS ile ÖKB arasındaki ilişkide ÖD değişkeninin tam aracılık rolünün bulunduğu tespit edilmiştir. Yapılan çalışmanın işletmelerde yönetici pozisyonunda bulunanlara gelişim programlarının oluşturulmasında ve çalışan personelin kişisel gelişiminde bir girdi olarak değerlendirilebilecek bir rehber olacağı düşünülmektedir. The study of the relationships between latent variables provides a basis for future research in each discipline. The concepts of psychological capital, subjective career success and perceived organizational support are important latent variables that should be examined in the literature of organizational behavior. As a result of the analysis of the three latent variables in the organizational behavior literature and the relationship between them, it was found that some studies were conducted mutually between the latent variables but it was not investigated how the relationship between the three variables was. The aim of this study is to investigate whether organizational support has a mediating role in the relationship between psychological capital and subjective career success. Data about these latent variables were collected with three scales and the reliability of the scales was checked by confirmatory factor analysis. Hierarchical regression model was used to test the subsequent models. In order to collect data in the analyzes, questionnaires were applied to 177 employees in foundry industry. At the end of the study, it was found that the relationships between the variables were significant and that organizational support had a partial mediating role in the relationship between psychological capital and subjective career success. It is thought that this study will be a guide for those who have a managerial position in the enterprises as an input in the development of development programs and the personal development of the employees.
The research of the relationships between the secret variables is a foundation for future research in each discipline. The concepts of psychological capital, subjective career success, and the perception of organizational support are also important secret variables to be studied in the organizational behavior literature in this context. The study of the status of the relationship between the three secret variables in the organizational behavior literature found that some studies were conducted in which the relations between the secret variables were studied as mutual (double), but no research was conducted on the relationship between the three variables. Therefore, in the study, it has been investigated whether the role of mediation of organizational support (EDD) in the relationship between psychological capital (PS) and subjective career success (OCP). The data concerning these secret variables were collected in three scales and verified by verifying the reliability of the scales by factor analysis. In addition, the hierarchical regression model was used to test the established model. For the purpose of collecting data in the analysis, the surveys were applied to 177 employees working in the casting industry. At the end of the study, it was found that the relationships between PS, OECD and OECD variables are meaningful and that the OECD variable has a full intermediate role in the relationship between PS and OECD. It is believed that the work done will be a guide that can be assessed as an input in the creation of development programs for those in the management positions of the enterprises and the personal development of the employees.
