Örgütsel çalışma ortam, işgörenlerin psikolojik, davranışsal ve duygusal durumlarını etkileyen ve bu durumlardan etkilenen sosyal bir etkileşim alanıdır. Özellikle örgütsel iklimin algısal boyutunu betimleyen psikolojik iklim söz konusu durumların düzlemini oluşturmaktadır. Diğer yandan duygu gösterim kuralları ve duygusal bağlılık düzeyi bu düzlemde beliren yakın ilişkili diğer kavramlar olmaktadır. Bu bağlamda çalışmanın amacı ilgili üç değişken arasındaki ilişkinin incelenmesidir. Bu amaçla Nevşehir yöresinde bulunan 4 ve 5 yıldızlı otellerde çalışan işgörenlere toplamda 150 anket uygulanmış ve geri dönüş sağlanan anketlerden 104 tanesi anlamlı bulunarak analiz edilmiştir. Çalışma kapsamında oluşturulan hipotezlerin test edilmesinde yapısal eşitlik modellemesinin kısmiküçük kareler yönteminden (KEKK-YEM) yararlanılmıştır. Buna ek olarak duygu gösterim kurallarının psikolojik iklim ve duygusal bağlılık ilişkisindeki aracılık rolünün incelenmesinde B-K yöntemi kullanılmıştır. Araştırma sonucunda psikolojik iklim-duygu gösterim kuralları ve duygu gösterim kuralları-duygusal bağlılık arasında anlamlı ve pozitif bir ilişki bulunurken, psikolojik iklim ve duygusal bağlılık arasında herhangi anlamlı bir ilişki bulunamamıştır. B-K analizi sonucunda ise duygu gösterim kurallarının psikolojik iklim ve duygusal bağlılık arasında tam aracılık görevi üstlendiği görülmüştür.
The organizational work environment is a field of social interaction that affects the psychological, behavioral and emotional conditions of workers and is affected by these situations. In particular, the psychological climate, which depicts the perceptive dimension of the organizational climate, forms the plain of the situations concerned. On the other hand, the rules of emotional expression and the level of emotional commitment are other closely related concepts that appear on this level. In this context, the purpose of the study is to study the relationship between the three relevant variables. For this purpose, employers working in 4 and 5 star hotels located in Nevşehir district in a total of 150 surveys were implemented and 104 of the surveys provided returns were analyzed by finding meaningful. In the test of the hypotheses created within the framework of the study, the structural equality modeling has been used by the small square method (KEKK-YEM). In addition, the B-K method has been used in the study of the mediation role of the rules of emotional expression in the relationship between the psychological climate and emotional commitment. The study found a meaningful and positive relationship between the psychological climate-sensitive demonstration rules and the emotional demonstration rules-emotional commitment, while there was no meaningful relationship between the psychological climate and emotional commitment. According to the B-K analysis, the rules of emotional expression have taken the role of a complete mediation between the psychological climate and the emotional commitment.
