Konaklama işletmelerinde, hizmet kalitesini artırmak, verimlilik ve karlılığı sağlamak, işgören maliyetlerini düşürmek ve aynı zamanda otelin müşteri doluluk oranını yüksek tutmak önemlidir. Doluluk oranının yüksek olması, müşterinin otel işletmesinden tatmin olma derecesiyle paralellik göstermektedir. Müşterinin otelden tatmin olması işgörenin iş tatminine bağlıdır. İşgörenlerin işinden tatmin olması, onların özelliklerinin bilinmesi ve uygun motivasyon araçlarının sağlanmasıyla olmaktadır. Bu çalışmanın amacı, dört ve beş yıldızlı konaklama işletmelerinde çalışanların özelliklerine göre iş tatminini sağlayan faktörlerin belirlenmesidir. Uygulama alanı olarak; Ankara, İstanbul, İzmir, Muğla ve Nevşehir’de bulunan otel işgörenleri seçilmiştir. İş tatmini faktörlerini belirlemek için, F. Herzberg Çift Faktör teorisinden yararlanılarak bir anket geliştirilmiş ve toplam 634 işgörene uygulanmıştır. Toplanan verilere, frekans analizi, t-testi, F-testi ve çoklu regresyon analizi uygulanmıştır. Araştırmada elde edilen bulgular sonucunda; işgören özelliklerine göre iş tatmini faktörlerinin farklılaştığı, “işgörenin sosyal yaşantısı” ve “ilerleme ve gelişme imkânları” etkili olduğu ortaya çıkmıştır. İşletmeler, “başarının takdir edilmesi, sorumluluk verilmesi, ilerleme ve gelişme imkânlarına destek olunması, iş güvencesi verilmesi ve sosyal yaşantıları” için gerekli olan asgari şartları sağlamak suretiyle işgörenlerde iş tatmini sağlanması mümkün olacaktır.
