Lider-Üye Etkileşiminin Çalışan Sesliliği ve İşten Ayrılma Niyeti Üzerindeki Etkisi: Psikolojik Güçlendirmenin Düzenleyici Rolü

Abstract:

Günümüz rekabet ortamında, çalışanların işletmeyi, süreçleri, ürünleri ya da hizmetleri daha ileriye taşıyabilmeleri için sahip olduğu bilgiyi ve fikirleri özgürce söyleyebileceği bir ortam hazırlanması gerekmektedir. Çalışanların psikolojik olarak güçlendirilmesi ve lider-üye etkileşiminin sağlanması bu ortamın yaratılmasında önemli birer etken olacaktır. Bununla birlikte, işletmelerin en önemli varlığı olan çalışanların işletmeye değer katması sağlanacak ve rekabet avantajının ortaya çıkmasına yol açacaktır. Bu çalışmada hizmet sektöründe çalışanların lider-üye etkileşim düzeylerinin çalışan sesliliğine ve işten ayrılma niyetine olan etkisini incelemek ve bu iki ilişkide psikolojik güçlendirmenin moderatör etkisini ölçmek amaçlanmıştır. Bu amaç doğrultusunda, Kütahya il merkezinde faaliyet gösteren çeşitli otel, kafe ve restoran işletmelerinde çalışan 155 kişiye ulaşılmış ve anket aracılığı ile veriler toplanmıştır. Elde edilen veriler SPSS 20.0 ve Process Makro eklentisinden yararlanılarak analiz edilmiştir. Araştırma sonucuna göre, lider-üye etkileşiminin çalışan sesliliğine olumlu, işten ayrılma niyetine olumsuz etkisinin olduğunu ve oluşan bu etkinin psikolojik güçlendirmenin moderatör etkisiyle birlikte arttı sonucuna ulaşılmıştır. Diğer bir ifadeyle, değişkenler arasında psikolojik güçlendirmenin düzenleyici etkisi arttıkça lider-üye etkileşiminin çalışan sesliliğine olumlu, işten ayrıma niyetine üzerine olumsuz etkisinin de arttığı tespit edilmiştir.

Abstract:

In today’s competitive environment, need to create an environment in which employees can freely express their knowledge and ideas to carry the business, processes, products or services into the future. Empowering employees psychologically and ensuring high leader-member exchange, it will be significant factors in creating this environment. As a result of this, employees, who are the most important assets of enterprises, will add value to the enterprise, and gain a competitive advantage eventually. In this study, it is aimed to investigate the effect of leader-member exchange on employee voice and turnover intention in the service sector employees and to measure the moderator effect of psychological empowerment in these two relationships. To these goals, 155 employees were reached in various hotels, cafes, and restaurants operating in the city center of Kütahya and the data were collected through a survey form. The data obtained were analyzed by SPSS 20.0 and Macro Process extension. According to the results of the research, the leader-member exchange has a positive effect on employee voice, negative effect on turnover intention and psychological empowerment has a moderator effect on these two relationships. In other words, as the moderating effect of psychological empowerment increases between among variables, the effect of leader-member exchange on employee voice positively increases, on turnover intention negatively decreases.
