Abstract:

Bu çalışmada, kadınların sayıca fazla yer aldığı eğitim örgütlerinde görev yapan öğretmen ve yöneticilerin, yönetici kavramına ilişkin cinsiyet algılarının ve tercihlerinin belirlenmesinin yanı sıra, kriz dönemlerinde yöneticilerin hangi özelliklere sahip olması gerektirdiğine ve bu tür durumlarda özellikle kadınların atanmasına ilişkin görüşlerinin incelenmesi amaçlanmıştır. Bu amaçla, nitel araştırma desenlerinden durum çalışması tercih edilmiştir. Maksimum çeşitlilik örnekleme yöntemiyle farklı kademelerdeki devlet okullarında görev yapan öğretmenler ve yöneticiler arasından seçilen 69 katılımcı ile yarı yapılandırılmış görüşmeler yürütülmüştür ve verilere içerik analizi uygulanmıştır. Araştırmada elde edilen bulgular ışığında; öncelikle erkek egemen yönetim ve toplumsal cinsiyet rolleri algısı nedeniyle, okul yönetiminde cinsiyetin değil, yöneticilik özelliklerinin, görev bilincinin ve kişilik gibi özelliklerin daha önemli olduğunu düşünmelerine rağmen hem öğretmenlerin hem de yöneticilerin yönetici kavramını “erkek olma” ile ilişkilendirdikleri ve erkek yönetici ile çalışmayı daha fazla tercih ettikleri sonucuna ulaşılmıştır. Bununla birlikte, kadınların yönetim kademelerindeki görünürlüklerinin artmasının bu algıyı azalttığını düşündükleri de görülmüştür. Katılımcılarda kadın yöneticilere yönelik hassaslıkları nedeniyle yönetimde duygularıyla hareket etme ve fazla ayrıntıcı olmalarına ilişkin olumsuz; çoklu bakış açısına sahip olma, detay ve düzene önem verme ve iletişim becerilerine sahip olmalarına ilişkin olumlu bir algı olduğu anlaşılmıştır. Katılımcıların kriz dönemlerinde yöneticilerin sahip olmaları gerektiğini düşündükleri özelliklerin, sakin ve soğukkanlı olma, adil olma, sağ duyulu ve empati yeteneğine sahip olma gibi kişisel özelliklerin ve çözüm odaklı olma, kriz yönetimi becerisine sahip olma, deneyim ve bilgi gibi mesleki yeterlilikler olduğu görülmüştür. Öğretmenlerin ve kadın yöneticilerin çoğunluğu kriz dönemlerinde kadın yöneticilerin atanmasını olumlu bir adım olarak görülürken erkek yöneticilerin bir bölümünün kadın yönetici atanmasının krizi daha da derinleştireceğini düşündüğü sonucuna ulaşılmıştır. Ancak araştırmanın en çarpıcı sonucu ise kadın yöneticilerin neredeyse yarısının kriz dönemlerinde özellikle atandıklarını düşünmelerine rağmen bunun nedeninin kadınların kriz yönetimindeki başarısı olduğunu düşünmeleridir.

The study aimed at determining the gender perceptions and preferences of teachers and managers working in educational organizations where women have a large number of participations, as well as on what characteristics managers should have in crisis periods and their views on the appointment of women in such cases, especially. For this purpose, the quality research patterns are preferred to study the situation. By the maximum diversity sampling method, a semi-configured conversation was conducted with 69 participants selected from teachers and managers working in public schools of different levels and content analysis was applied to the data. In light of the findings obtained in the study, it was first and foremost due to the perception of male dominant management and social gender roles, although they think that gender is more important in school management, the characteristics such as management characteristics, responsibility consciousness and personality, both teachers and managers associate the management concept with "being a man" and they prefer to work with the male manager. However, it has also been seen that the increased visibility of women in the management stages has reduced this perception. Participants understood to have a positive perception of behavior with their emotions in management due to their sensitivity to women managers and being too detailed; having multiple perspectives, paying attention to details and arrangements, and having communication skills. The attributes that participants think that managers should have in crisis periods have been seen as personal attributes, such as being quiet and cool, being fair, being sensitive and empathic, and professional skills such as being solutions-focused, having crisis management skills, experience and knowledge. The majority of teachers and women’s managers have found that the appointment of women’s managers in the periods of crisis is considered a positive step, while some men’s managers have found that the appointment of women’s managers will further deepen the crisis. But the most impressive outcome of the survey is that half of women’s managers think they are specially appointed during crisis periods, but they think that this is because of the women’s success in crisis management.

In this study, it was aimed to determine gender perceptions and preferences regarding the concept of manager of the teachers and administrators working in educational organizations where women are more in number and to examine their views on the characteristics of managers in crisis periods and the appointment of women in such cases. For this purpose, a case study from qualitative research designs was preferred. With the maximum diversity sampling method, semi-structured interviews were conducted with participants (n=69) selected from different levels of public schools, and content analysis was applied to the data. In the light of the findings; although administrators and teachers think that administrative characteristics, task awareness and personality are more important in school administration than being male or female, they associated the concept of administrator with “being a man” and they prefer to work with male administrators because of the perception of male-dominated management and gender roles.On the other hand, it was observed that the increase in the visibility of women in management position decreased this perception. Participants had a negative opinion about acting with their feelings and being too detailed in management due to their sensitivity, and a positive perception of having multiple perspectives, giving importance to detail and order, and having communication skills towards female administrators. It was observed that the qualities that the participants think managers should have in times of crisis are personal characteristics such as being calm and cool, fairness, common sense and empathy, and professional competencies such as being solution-oriented, having crisis management skills, experience and knowledge. While most of the teachers and female administrators are seen as a positive progress in the appointment of female administrators during crisis periods, it has been concluded that some of the male administrators think that the appointment of female will deepen the crisis. However, the most striking result of the study is that although almost half of the female administrators think that they are appointed in crisis periods, the reason for this is the success of women in crisis management.
