The present research was undertaken in order to investigate the predictive role of work characteristics (job demand, job control, and work support) and mental toughness in cognitive failures among employees of pharmaceutical companies. Another prime objective was to examine the moderating role of protective factor (mental toughness) in predicting cognitive failures of employees. Purposive sampling was used for data collection from 406 employees including Sales/Marketing (n = 188), Production (n = 127), and HR (n = 91) departments. Translated and adapted versions of Demand Control Support Questionnaire (DCSQ), Mental Toughness Questionnaire – 18 (MTQ – 18), and Workplace Cognitive Failures Scale (WCFS) had been used to collect data. Results indicated that job demands was positively associated with attention and execution failures; while, work support was positively linked with mental toughness. On the other hand, work support and mental toughness was negatively related with cognitive failures. Findings also revealed that mental toughness only moderated the relationship between work support and cognitive failures where mental toughness strengthened the negative relationship between work support and cognitive failures. Implications of the study would bear in maximizing the protective role of mental toughness which must be cultivated in pharmaceutical employees through mental toughness training. Potential limitations and corresponding suggestions were also discussed.
