Otel İşletmelerinde Kişi-Örgüt Uyumu ve İşten Ayrılma Niyeti İlişkisi: Algılanan Örgütsel Desteğin Aracılık Etkisi

Bu çalışmada, kişi örgüt uyumunun işten ayrılma niyetini nasıl etkilediğini belirlemek; bu etkide örgütsel desteğin rolünü tespit etmek amaçlanmıştır. Bu amaçla; İstanbul, Balıkesir, Çanakkale ve Antalya’da 242 otel çalışanına anket uygulanmıştır. Elde edilen sonuçlara göre, “kişi örgüt uyumu” ile “örgütsel destek algısı” arasında (β = 0.72, p < 0.01) anlamlı ve pozitif; “kişi örgüt uyumu” ile “işten ayrılma niyeti” arasında (β = -0.41, p < 0.01) ve “örgütsel destek algısı” ile “işten ayrılma niyeti” arasında (β = -0.56, p < 0.01) anlamlı ve negatif ilişkiler tespit edilmiştir. Ayrıca, “örgütsel destek algısı” ile “işten ayrılma niyeti” arasında anlamlı ve negatif bir ilişki görülürken; kişi örgüt uyumunun, işten ayrılma niyeti üzerindeki etkisinin olmadığı tespit edilmiştir. Buna göre örgütsel destek algısının, kişi örgüt uyumu ile işten ayrılma niyeti arasındaki ilişkide tam aracılık rolünün olduğu sonucuna ulaşılmıştır.

In this study, to determine how person-organization fit affects turnover intention; It is aimed to determine the role of organizational support in this effect. For this purpose; A questionnaire was applied to 242 people working in the hotels in the provinces of Istanbul, Balıkesir, Çanakkale and Antalya. According to the results of the study, there was a significant and positive relationship between “person-organization fit” and “perception of organizational support” (β = 0.72, p < 0.01); significant and negative relationships were found between “person-organization fit” (β = -0.41, p < 0.01), “perception of organizational support” (β = -0.56, p < 0.01) and “turnover intention”. In addition, there is a significant and negative relationship between the “perception of organizational support” and “turnover intention”; it has been determined that “person-organization fit” has no effect on “turnover intention”. According to this; It was concluded that the perception of organizational support has a full mediating role in the relationship between person-organization fit and turnover intention.
