Cam tavan, çalışanların liyakat ve başarıları göz ardı edilerek bireysel, kurumsal ve toplumsal faktörlerin biri ya da bir kaçının etkisiyle ortaya çıkan, terfi sürecinde etkili olan görünmez ve kırılması güç engellerdir. Bu engellere ilişkin algılar literatürde genellikle cinsiyet ve/veya etnik köken farklılıkları dikkate alınarak incelenmiştir. Türkiye’deki cam tavan çalışmalarında çoğunlukla özel sektör kurum ve kuruluşlarına ve yalnızca cinsiyet farklılıklarına odaklanılmaktadır. Oysaki kamu kurumlarında nitelikli personelin kariyer yaşamına engel olan cam tavanların belirlenmesi ve bunlara ilişkin çözümlerin üretilmesi önemlidir. Bu çalışmanın amacı Türkiye’deki akademisyenlerin idari kariyerlerinde cinsiyet ve etnik kökenle sınırlı olmayan cam tavan algısını ölçmektir. Araştırma için örneklem olarak 1992 yılında kurulan Devlet üniversitelerinin öğretim üyeleri seçilmiştir. Çalışmada, öncelikle kavramsal ve kuramsal alt yapı verilmiştir. Akabinde örneklem üzerinde nicel ve nitel yöntemlerin birlikte kullanıldığı alan araştırması yapılmıştır. Nicel yöntemle bazı akademisyenlerin üst düzey idari görevlere terfilerine engel olan [1) örgüt kültürü ve politikaları, 2) stereotipler ve önyargılar, 3) korku ve endişe, 4) rol çatışması, 5) mesleki liyakat, 6) hayal kırıklığı, 7) informel iletişim ağları] faktörleri algılama düzeyleri istatistiki testlerle analiz edilmiştir. Nitel görüşme formlarıyla elde edilen veriler içerik analizine tabi tutulmuş ve nicel verilerle harmanlanarak yorumlanmıştır. Sonuç olarak cam tavanın algılanmasında hayal kırıklığı faktörü dışında diğer faktörlerin her birinde demografik değişkenlerin birçoğu anlamlı farklılıklara neden olmuştur. Elde edilen bulgular doğrultusunda, cam tavanı sendromu etkilerinin sadece cinsiyet farklılıklarından kaynaklanmayacağı tespit edilmiştir.
Glass roofs are invisible and break-through obstacles that occur under the influence of one or more of the individual, corporate and social factors, ignoring employees’ loyalty and success, which are effective in the promotion process. The perceptions of these obstacles are often studied in literature taking into account gender and/or ethnic differences. Glass roof work in Turkey is mainly focused on private sector institutions and organizations and only on gender differences. It is important to identify the glass roofs that prevent the career of the qualified staff in such public institutions and to produce related solutions. The aim of this study is to measure the perception of the glass roof not limited to gender and ethnic origin in the administrative career of academics in Turkey. As an example for research, the faculty members of the State universities, founded in 1992, were selected. In the study, first and foremost, the conceptual and theoretical substructs were given. The research was conducted in the field where quantum and qualitative methods were used together. Nicel methods that prevent some academics from advancing to higher level administrative duties [1) organizational culture and policies, 2) stereotypes and prejudices, 3) fear and anxiety, 4) role conflict, 5) professional disappointment, 6) disappointment, 7) informal communication networks] factors have been analyzed by statistical tests. The data obtained through the qualitative interview forms are subject to content analysis and interpreted in combination with quantitative data. As a result, many demographic variables in each of the other factors, except the disappointment factor in the perception of the glass roof, have caused significant differences. According to the findings obtained, it has been found that the effects of the glass roof syndrome will not only be caused by gender differences.
