Bu araştırmanın amacı, okul yöneticilerinin örgütsel adanmışlığını etkileyen faktörleri belirlemek ve çözüm önerileri geliştirmektir. Veriler, 2021-2022 eğitim öğretim yılında, Düzce ilinde farklı tür okullarda görev yapan 12 okul yöneticisiyle yapılan görüşmeler aracılığıyla toplanmıştır. Nitel araştırma geleneği içerisinde yer alan fenomenoloji deseni kullanılarak katılımcılarla yüz yüze görüşmeler gerçekleştirilmiştir. Görüşmelerden elde edilen bulgular içerik analizi tekniğiyle yorumlanmıştır. Araştırma sonuçlarına göre yöneticilerin adanmışlığını olumlu olarak etkileyen faktörler, olumlu okul iklimi, velilerin okula bakış açısı, öğrencilerin akademik başarısı gibi nedenler öne çıkmıştır. Yöneticilerin adanmışlıklarını olumsuz etkileyen faktörlerin başında, velilerin eğitime ve okula bakış açıları gelmektedir. Okuldaki olumsuz iklim, öğrencilerin akademik başarısızlıkları, taşımalı eğitimin getirdiği zorluklar gibi nedenler de yöneticilerin okula ve mesleklerine olan adanmışlıklarını olumsuz etkilemektedir. Araştırmadan elde edilen sonuçlara göre, okul yöneticilerinin ekonomik ve sosyal haklarında iyileştirmeler yapılması ve okul yöneticiliğinin, yeterliğe ve performansa dayalı olarak görev tanımının yapılması önerilerinde bulunulmuştur.
The aim of this study is to find out the factors affecting the organizational commitment of school administrators and to offer solutions. The data were collected through interviews with 12 school administrators working in different types of schools in Düzce in the 2021-2022 academic year. Face-to-face interviews were made with the participants using the phenomenology pattern, which is included in the qualitative research form. The findings obtained from the interviews were interpreted with the content analysis technique. According to the findings, the factors that positively affect the dedication of school principals, such as positive school climate, parents' perspective on school, and academic success of students, come forward. Parents' perspectives on education and school come first among the negative factors affecting the dedication of school principals. Reasons such as the negative climate in the school, the academic failures of the students, the difficulties brought by the transportable education negatively affect the devotion of the school principals to the school and their profession. According to the results obtained, suggestions were made to make improvements in the economic and social rights of school principals and to define the job description of school principals based on competence and performance.
