Hastanede Çalışan Hemşirelerin Algılanan Kariyer Engellerinin Belirlenmesi

Bu Araştırma, hastanede çalışan hemşirelerin algılanan kariyer engellerini belirlemek amacıyla gerçekleştirildi. Tanımlayıcı kesitsel tarzda yapılan araştırma, Mayıs-Eylül 2019 tarihleri arasında Türkiye’nin doğusunda bulunan iki kamu hastanesinde çalışan toplam 546 hemşire ile yapıldı. Araştırma verileri, Kişisel Bilgi Formu ve Kariyer Engelleri Ölçeği-Revize Edilmiş Form (KEÖ-R) kullanılarak elde edildi. Araştırma verilerinin değerlendirilmesinde, SPSS 23.0 programı kullanılarak tanımlayıcı istatistik testleri ile sayı ve yüzdelik dağılımlar bağımsız gruplarda t testi ve ANOVA varyans analizi kullanıldı. Araştırmada, p<0.05 değeri anlamlı kabul edildi. Araştırmaya katılan hemşirelerin çoğunluğunun kadın, 23-27 yaş aralığında, evli ve lisans mezunu olduğu belirlendi. Hemşirelerin çoğunluğunun cerrahi servislerde servis hemşiresi olarak görev yaptığı, kadrolu ve 1-5 yıl arası mesleki deneyime sahip olduğu belirlendi. Hemşirelerin haftalık ortalama 45 saat ve çoğunlukla gece-gündüz vardiyalarında çalıştıkları ve günlük 11-15 hastaya bakım verdikleri saptandı. Hemşirelerin %42,9’unun gelecekte kariyer planlamasının olduğu ve %29,3’ünün kariyer kararsızlığı yaşadığı belirlendi. Hemşirelerin KEÖ-R’den ortalama 269.86±96.06 (70-489) puan aldıkları, algıladıkları kariyer engellerinin orta düzeyin üzerinde olduğu belirlendi. Hemşirelerin yaş, pozisyon, medeni durum, çocuk sahibi olma durumu ve kurumda çalışma süresi ile KEÖ-R puan ortalaması arasında istatistiksel olarak anlamlı fark bulundu (p<0.05). Hemşirelerin çalıştıkları birim, cinsiyet, eğitim düzeyi, kurumda çalışma süresi, haftalık çalışma süresi, çalıştıkları vardiya ve gelecekte kariyer planlamasına ilişkin düşünce değişkenleri ile KEÖ-R puan ortalaması arasında istatistiksel olarak anlamlı fark olmadığı saptandı (p>0.05). Hastanede çalışan hemşirelerin algıladıkları kariyer engellerinin orta düzeyin üzerinde olduğu yaş, çalıştıkları pozisyon, medeni durum, çocuk sahibi olma ve kurumda çalışma süresi açısından anlamlı fark gösterdiği belirlenmiştir. Hemşirelerin algıladıkları kariyer engellerinin ortadan kaldırılmasına yönelik çalışımalar yapılması önerilmektedir.

Determining Perceived Career Barriers Of Nurses Working In Hospitals

Abstract:

The research was conducted to determine the perceived career barriers of the nurses working in hospitals. Descriptive cross-sectional study was conducted between May and September 2019 with a total of 546 nurses working in two public hospitals in the east of Turkey. The research data were obtained by using the Personal Information Form and the Career Barriers Scale (CBS) - Revised Form. In the evaluation of the research data, descriptive statistics tests, number and percentage distributions, t test in independent groups and ANOVA variance analysis were used using SPSS 23.0 program. In the study, the value of p <0.05 was considered significant. It was determined that the majority of the nurses were 23-27 aged, married and graduated females. It was determined that the majority of the nurses worked as service nurses in surgical services, had permanent staff and 1-5 years of professional experience. It was found that the nurses worked on average 45 hours weekly and mostly day and night shifts and that they cared 11-15 patients daily. It was determined that 42.9% of the nurses had career planning in the future and 29.3% had career uncertainty. It was determined that the nurses got a mean score of 269.86±96.06 (70-489) from the CBS and the perceived career barriers were above the average. A statistically significant difference was found between the nurses' age, position, marital status, having children, duration of work in the institution, and the mean score of CBS (p<0.05). It was determined that there was no statistically significant difference between the variables of the nurses' unit they work in, sex, education level, duration of work in the institution, weekly working time, shift, and career planning in the future and the mean score of CBS (p>0.05). It was determined that the career barriers perceived by the nurses working in the hospital were above the average and that there was a significant difference in terms of age, position, marital status, having children and duration of work in the institution. It is recommended to carry out studies to eliminate the career barriers perceived by nurses
