Rol Belirsizliğinin İş Tatmini ve İşten Ayrılma Üzerindeki Etkisi

Rol belirsizliğinin, çalışanların stresini artırarak olumsuz iş tutum ve davranışlarına neden olduğu ifade edilmektedir. Ulusal ve uluslararası alanda rol belirsizliğinin özellikle iş tatmini üzerindeki etkisine yönelik yapılan çalışmalar incelendiğinde, her zaman olumsuz anlamlı etkinin olmadığı görülmektedir. Bu çalışmanın amacı, rol belirsizliğinin iş tatmini üzerindeki farklı sonuçlarından hareketle, ortak yöntem varyans (OYV) problemi kontrol altına alınarak, rol belirsizliği ile iş tatmini ilişkisinin test edilmesidir. Bu maksatla, değişkenlere ait veriler zamansal bölümleme ve özel kodlama yapılarak, birer haftalık arayla, kamuda çalışan 227 katılımcıdan toplamda üç haftada toplanmıştır. OYV probleminin kontrol edilmesinden sonra korelasyon ve regresyon analizleri yapılarak araştırmanın hipotezleri test edilmiştir. Büyük ölçekli bir kamu kurumunda gerçekleştirilen araştırma sonucunda, rol belirsizliğinin iş tatmini üzerinde anlamlı pozitif etkisi ve işten ayrılma niyeti üzerinde ise anlamlı negatif etkisi olduğu tespit edilmiştir. Araştırma bulgularının sosyal telafi ve sosyal kaytarma teorileri kapsamında tartışması yapılmıştır.

The impact of role uncertainty on job satisfaction and leaving the job

It is said that role uncertainty causes employees to negative job attitudes and behaviors by increasing stress. When studies on the impact of role uncertainty in the national and international field, especially on job satisfaction, are examined, there is not always a negative effect. The purpose of this study is to test the relationship between role uncertainty and job satisfaction, by moving from the different results on job satisfaction, by controlling the common method variance (OYV) problem. For this purpose, the data of the variables was collected in a total of three weeks from 227 participants working in the public, through temporary division and special coding, between a week and a week. After the OYV problem was checked, the hypotheses of the study were tested by making correlation and regression analyses. Research conducted in a large-scale public institution found that role uncertainty had a significant positive impact on job satisfaction and a significant negative impact on the intention to leave the job. Research findings have been discussed within the framework of social compensation and social relief theories.
