YÖNETİCİ HEMŞİRELERİN ETİK LİDERLİĞİNİN HEMŞİRELERİN İŞ DOYUMUNA ETKİSİ

Abstract:

Son yıllarda, sağlık alanında tekrarlayan etik problemler, etik ve ahlaki değerlere liderlik kapsamında daha büyük bir önem atfedilmesini sağlamıştır. Sağlık kurumlarında etik liderlik davranışı üzere yapılan çalışmalar da bu doğrultuda artış göstermektedir. Etik liderlik yaklaşımlarının geliştirilmesi, daha iyi hasta bakımı sağlamada da önemli bir rol oynamaktadır. Bunun yanında, çalışanların işi ile ne kadar tatmin oldukları da liderler için önem arz etmektedir. Çalışanların iş doyumunun, kişisel performanslarını ve sonucunda da örgütü olumlu yönde etkileyeceği öngörülmektedir. Çalışmalar, etik liderlik davranışlarının çalışanların iş doyumunu olumlu etkilediği yönündedir. Bu çalışma yönetici hemşirelerin etik liderlik davranışlarının, hemşirelerin iş doyumu üzerindeki etkilerini belirlemek amacıyla tanımlayıcı ve kesitsel olarak planlanmıştır. Çalışmanın örneklemini bu araştırmaya katılmayı kabul eden bir üniversite hastanesinde çalışan 336 hemşire oluşturmuştur. Veriler Etik Liderlik Ölçeği ve Hemşire İş Doyum Ölçeği kullanılarak toplanmıştır. Verilerin analizinde t testi, varyans analizi ve korelasyon analizi kullanılmıştır. Araştırmaya katılan hemşirelerin etik liderlik toplam puan ortalamasının (3,80±,946) ve iş doyumu puan ortalamalısının (3,62±,769) ortalamanın üzerinde olduğu saptanmıştır. Yapılan koreleasyon analizi sonucunda; etik liderlik ile iş doyumu düzeyleri arasında orta derecede pozitif yönlü ve istatistiksel olarak anlamlı bir ilişki saptanmıştır (r=.789 ; p = 0.000). Araştırmaya katılan hemşirelerin, etik liderlik ve iş doyumlarının ortalamanın üzerinde olduğu, yönetici hemşirelerin etik liderlik davranışlarının, hemşirelerin iş doyumunu olumlu düzeyde etkilediği saptanmıştır.

In recent years, recurring ethical issues in the health sector have made ethical and moral values more important in leadership. The study of ethical leadership behavior in health institutions also shows an increase in this direction. The development of ethical leadership approaches also plays an important role in providing better patient care. It is also important for the leaders how satisfied they are with their work. It is expected that employees’ job satisfaction, their personal performance, and as a result, will have a positive impact on the organization. Studies show that ethical leadership behaviors have a positive impact on employees’ job satisfaction. This study is planned to identify and determine the effects of the ethical leadership behaviors of managing nurses on job satisfaction. The sample of the study was made by 336 nurses working in a university hospital that agreed to participate in this study. The data is collected using the Ethical Leadership Scale and the Nursing Business Doyum Scale. In the analysis of data, t test, variance analysis and correlation analysis were used. The study found that nurses participating in the study were above the average ethical leadership score (3.80 ± 946), and the average job satisfaction score (3.62 ± 769). According to the correlation analysis, the relationship between ethical leadership and business satisfaction levels is medium-positive and statistically meaningful (r=.789; p=0,000). The study found that nurses, ethical leadership and business satisfaction were above the average, and that managerial nurses’ ethical leadership behaviors had a positive impact on nurses’ job satisfaction.

Studies on ethical leadership behavior in health institutions are increasing in this direction. The development of ethical leadership approaches plays an important role in providing better patient care. In addition, the satisfaction of employees with their job is also important for leaders. Employee job satisfaction, personal performance and as a result, the organization is expected to affect positively. Studies, the job satisfaction of ethical leadership behavior indicates that positively affected. This study was planned as a descriptive and cross-sectional study in order to determine the effects of ethical leadership behaviors of executive nurses on job satisfaction. The sample of the study consisted of 336 nurses working in a university hospital who agreed to participate in this study. Data were collected using Ethical Leadership Scale and Nurse Job Satisfaction Scale. Data were analyzed by t test, variance analysis and correlation analysis. It was determined that the average score of ethical leadership (3,80±,946) and job satisfaction (3,62±,769) score of the nurses participating in the study were above the average. It was determined that the average score of ethical leadership and job satisfaction score of the nurses participating in the study were above the average. As a result of the correlation analysis; A moderate positive and statistically significant relationship was found between ethical leadership and job satisfaction levels. (r=.789 ; p = 0.000). The ethical leadership and job satisfaction of the nurses participating in the study were above average, ethical leadership behaviors of executive nurses positively affected job satisfaction of nurses
