İş Yeri Nezaketsizliğinin Örgütsel Vatandaşlık Davranışına Etkisinde Psikolojik Sözleşme İhlalinin Aracılık Rolü

Örgütlerde nezaketsiz davranışların meydana gelmesi olumsuz sonuçları beraberinde getirmektedir. Bu araştırmada iş yeri nezaketsizliğinin örgütsel vatandaşlık davranışına etkisinde psikolojik sözleşme ihlalinin aracılık rolü araştırılmıştır. 246 kamu personelinden veri toplanmıştır. Yapılan regresyon analizi sonucunda, iş yeri nezaketsizliğinin örgütsel vatandaşlık davranışı üzerinde ters yönde anlamlı bir etkisinin olduğu, yapılan aracılık analizi sonucunda bu etkinin bir kısmının psikolojik sözleşme ihlali aracılığıyla gerçekleştiği görülmüştür. Bu sonuç, iş yeri nezaketsizliğinin örgütsel vatandaşlık davranışı üzerindeki etkisinde psikolojik sözleşme ihlalinin etki ettiğini anlatmaktadır. Bu bulgulara göre iş yeri nezaketsizliğinin örgütsel vatandaşlık davranışının azalmasında etkili olduğu ancak psikolojik sözleşme ihlalinin aracılık etkisi ile birlikte özellikle çalışanların kurum ile olan ilişkisinin olumsuz etkilendiği görülmüştür.

Abstract:

The occurrence of unpleasant behavior in organizations leads to negative consequences. This study has studied the mediation role of psychological contract breaches in the impact of workplace discomfort on organizational citizenship behavior. The data was collected from 246 public staff. The result of the regression analysis found that the unpleasant workplace has a significant reverse effect on the organizational citizenship behavior, and the result of the mediation analysis found that some of this effect occurred through a psychological contract breach. This outcome shows that psychological contractual violation affects the impact of workplace discomfort on organizational citizenship behavior. According to these findings, the workplace discomfort has been effective in reducing the organizational citizenship behavior but the psychological contract breach, along with the mediation effect, has been negatively affected,, by the relations of employees with the institution.
