Sağlık Çalışanlarında Duygusal Emek, Tükenmişlik ve İş Tatmini İlişkisinin İncelenmesi: Konya İlinde Bir Uygulama

Günümüzde hizmet sektörünün öneminin artmasıyla birlikte, rekabet ortamında başarılı olmak isteyen işletmeler için sahip oldukları insan kaynaklarının sergiledikleri fiziksel ve zihinsel emeklerinin yanı sıra özellikle yüz yüze iletişimin yoğun olduğu mesleklerde insan kaynağının duygusal çaba ve gayretleri, yani duygusal emekleri de önemli hale gelmiştir. Özellikle sağlık sektörü gibi, yüz yüze iletişimin yoğun olduğu mesleklerde insan kaynağının duygusal çaba ve gayretleri, yani duygusal emekleri başarının sağlanmasında önemli bir etkendir. İnsanlarla sürekli olarak yüz yüze etkileşim halinde olan ve bu süreçte işi gereği birden çok duygu sergilemek zorunda kalan sağlık çalışanlarının duygusal emek davranışlarını yoğun olarak sergileyebileceği, bu davranışları sergilerken tükenmişlik yaşayabileceği ve iş tatminlerinin de bundan etkilenebileceğini düşünerek, bu çalışmada sağlık çalışanlarının duygusal emek davranışlarının tükenmişlik ve iş tatmini ile ilişkisinin incelenmesi amaçlanmıştır.Bu amaçla hazırlanan çalışmada, Konya ilinde yer alan bir kamu hastanesi, bir özel hastane ve bir üniversite hastanesinde görev yapmakta olan sağlık çalışanları araştırmanın evrenini oluşturmaktadır. İlgili kurumlardan gerekli izinler alındıktan sonra sağlık çalışanlarının kişisel ve işleriyle ilgili özelliklerin sorgulandığı ve araştırmacı tarafından hazırlanan bilgi formu, duygusal emek ölçeği, tükenmişlik ölçeği ve iş tatmini ölçeğinden oluşan anket formu ile veriler toplanmıştır. Anket formunun uygulanması esnasında çalışanların sözel onamları alınmış, veriler geçerli 381 anket üzerinden değerlendirilmiştir. Geçerli kabul edilen verilerin analiziyle sağlık çalışanlarında duygusal emek gösterimi ile cinsiyet, yaş, aylık gelir düzeyi, mesleği, istihdam şekli, kurumdaki çalışma yılı arasında anlamlı bir farklılık olmadığı; bununla birlikte, sağlık çalışanlarının öğrenim durumu, medeni durumları, çalıştıkları kurum ve mesleki deneyimlerine göre duygusal emek gösterimlerinin farklılık gösterdiği görülmüştür. Duygusal emek ile tükenmişlik ve iş tatmini ilişkisini incelemek amacıyla gerçekleştiren analizler sonucunda ulaşılan sonuçlar, sağlık çalışanlarının hizmetin doğası gereği duygusal emek davranışlarından daha çok doğal duyguların ifadesini kullandıklarını göstermektedir. Bu bağlamda, genellikle farklı sektörlerde çalışılmış olan duygusal emeğin tükenmişliğe neden olduğu ve iş tatminini azalttığı şeklindeki görüşün aksine bir sonuca ulaşılmıştır.

Review of the relationship between emotional labour, fatigue and job satisfaction in health workers: A application in the province of Konya

As the importance of the service sector is increasing today, the physical and mental work they show the human resources they have for who want to succeed in a competitive environment, as well as the emotional efforts and efforts of the human resources, i.e. the emotional work, have become important, especially in the professions where face-to-face communication is intense. Especially in the health sector, in the professions where face-to-face communication is intense, the emotional effort and efforts of the human resource, i.e. the emotional work, are an important factor in achieving success. According to the study, health workers who are constantly in face-to-face interaction with people and who have to show a number of feelings due to their work in this process can exhibit their emotional work behavior intensely, they can experience exhaust while showing these behaviors and their work satisfaction can be affected by it, in this study the aim is to study the relationship between the emotional work behavior and work satisfaction of health workers. After obtaining the necessary permissions from the relevant institutions, the data was collected with the survey form, which consists of the information form, the scale of emotional work, the scale of exhaust and the scale of work satisfaction, which was questioned of the personal and business characteristics of health workers and prepared by the researcher. During the application of the survey form, the vocal approvals of the employees were received, the data was assessed by the valid 381 survey. With the analysis of the valid accepted data, there has been no significant difference between the emotional work performance in health workers and gender, age, monthly income level, profession, form of employment, year of work in the institution; however, it has been shown that the emotional work performance varies according to the state of learning, civil conditions, the institution and professional experience in which they work. The results of analyses conducted in order to study the relationship between emotional work and exhaust and work satisfaction show that health workers use more expressions of natural emotions than emotional work behaviors due to the nature of service. In this context, a conclusion has been made contrary to the view that emotional work, which is often worked in different sectors, causes exhaustion and reduces work satisfaction.

Today, with the increase in the importance of the service sector, the ability to compete has also become important for the companies active in this area. Thus, emotional efforts and drives of the human resources especially in occupations with intense face to face communication, in other words the emotional labors, have become important for the companies which want to be successful in the environment of competition, as well as the physical and mental efforts of human resources. Especially in occupations where face-to-face communication is intense, such as the health sector, the emotional efforts and efforts of human resources, that is, emotional labor, are an important factor in achieving success.Considering that the health workers, who are in face to face interaction with people constantly and who have to show more than one emotion in this process by their job definition, may experience exhaustion during these behaviors and their job satisfaction may be affected by this; it was aimed in this study to examine the relationship of the emotional labors behaviors of health workers with exhaustion and job satisfaction. In the study devised with this purpose, the study group comprised the health workers in a public, private and a university hospital in Konya. After required permissions were obtained from related institutions, data were collected using the information form, emotional labor scale, exhaustion scale and job satisfaction scale prepared by the researcher in which the personal age,gender,marital statüs, education level and occupational properties occupation, income, type of employment, institution of employment, year of work of the health workers were examined. Verbal approvals were taken from the workers for the questionnaire and the data were assessed from 381 valid questionnaires. In the analysis of valid data, it was seen there was no difference between the emotional labor of health workers and gender, age, monthly income, occupation, type of employment and duration of duty in the institution. In addition, emotional labor behaviors of health workers differ according to the educational status, marital status, institution and occupational experiences. As a result of the analyses conducted to examine the relationship between emotional labor and burnout and job satisfaction, health workers use the expression of natural emotions from the emotional labor behaviours by the definition of the service. In this context, a conclusion has been reached, contrary to the view that emotional labor, which is generally studied in sectors other than health sector, causes burnout and reduces job satisfaction
